{"id":4146,"date":"2020-11-05T10:08:40","date_gmt":"2020-11-05T09:08:40","guid":{"rendered":"https:\/\/bcoaching.online\/?p=4146"},"modified":"2020-11-23T09:11:53","modified_gmt":"2020-11-23T08:11:53","slug":"ne-mozemo-motivisati-zaposlene-vec-samo-usmeriti-vec-postojecu-motivaciju","status":"publish","type":"post","link":"https:\/\/bcoaching.online\/sr\/ne-mozemo-motivisati-zaposlene-vec-samo-usmeriti-vec-postojecu-motivaciju\/","title":{"rendered":"Ne mo\u017eemo motivisati zaposlene, ve\u0107 samo usmeriti ve\u0107 postoje\u0107u motivaciju"},"content":{"rendered":"\n<p class=\"wp-block-paragraph\"><strong>\u0160ta je motivacija?<\/strong><strong><\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Samo kratko da se podsetimo da postoji zaista mnogo definicija motivacije zaposlenih, ali ve\u0107ini je zajedni\u010dko da je ona neka vrsta \u201cpokreta\u010dke sile\u201d koja nam poma\u017ee da ostvarujemo kvalitetnija re\u0161enja i vi\u0161e u\u017eivamo u poslu, a posledi\u010dno ostvarimo i bolje rezultate.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>PRVO EGZISTENCIJA PA ONDA RAZVOJ<\/strong><strong><\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">\u010covek oduvek ima poriv da osigura svoju egzistenciju, odnosno da ima uslove da obezbedi krov nad glavom, da je fizi\u010dki i psiholo\u0161ki bezbedan.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Ovo implicira da pravilno uposlena motivacija ipak podrazumeva da su ispunjeni odre\u0111eni preduslovi i tu stupa na scenu veoma <strong>poznata Maslovljeva teorija potreba<\/strong> koja ka\u017ee da prvo moramo da ispunimo egzistencijalne potrebe da bismo uop\u0161te razmi\u0161ljali o ispunjavanju vi\u0161ih potreba. Kada smo sigurni da imamo osnovne uslove kao \u0161to su plata, sigurnost u poslu, bezbedno radno okru\u017eenje, psiholo\u0161ki siguran tim, ose\u0107aj pripadnosti i uva\u017eavanja oni prelaze u \u201epodrazumevaju\u0107e\u201c i nisu vi\u0161e predmet na\u0161eg razmi\u0161ljanja I tada svoj fokus prebacujemo na razvojne mogu\u0107nosti u na\u0161em poslu, a posledi\u010dno i na\u0161oj kompaniji. Analogija u svakodnevnom \u017eivotu: ako imamo dobro ura\u0111en i stabilan temelj ku\u0107e u kojoj \u017eivimo, da li razmi\u0161ljamo o njemu svakodnevno ili ipak mislimo o daljoj gradnji na\u0161eg \u017eivotnog prostora? Rekao bih da je ovo drugo.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Dakle prvi zadatak menad\u017ementa je da <strong>egzistencijalne potrebe postanu podrazumevaju\u0107e <\/strong>koliko god je to mogu\u0107e. Naravno da ne mo\u017ee biti idealno, niti tome treba te\u017eiti, ali kontinuirani rad na tome je ve\u0107 dovoljan.<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img fetchpriority=\"high\" decoding=\"async\" width=\"1024\" height=\"528\" src=\"https:\/\/bcoaching.online\/wp-content\/uploads\/2020\/11\/Sl1.jpg\" alt=\"\" class=\"wp-image-4142\" srcset=\"https:\/\/bcoaching.online\/wp-content\/uploads\/2020\/11\/Sl1.jpg 1024w, https:\/\/bcoaching.online\/wp-content\/uploads\/2020\/11\/Sl1-300x155.jpg 300w, https:\/\/bcoaching.online\/wp-content\/uploads\/2020\/11\/Sl1-768x396.jpg 768w\" sizes=\"(max-width: 1024px) 100vw, 1024px\" \/><\/figure>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>LjUDI \u017dELE DA BUDU VLASNICI SVOG POSLA<\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Pre nekih dve godine, a za potrebe projekta brendiranja Infostud Grupe kao poslodavca, uradili smo fokus grupe sa zaposlenima u IT sektoru na temu \u0161ta ih zadr\u017eava u kompaniji i pokre\u0107e da najbolje rade svoj posao, iza\u0161lo je mnogo razloga, ali evo nekoliko klju\u010dnih:<\/p>\n\n\n\n<ul class=\"wp-block-list\"><li>Mogu\u0107nost da u\u010de kroz posao i kroz eksterne kanale<\/li><li>Da biraju tehnologije i na\u010dine na koji \u0107e raditi projekte<\/li><li>Dobar tim koji pru\u017ea stru\u010dnu i prijateljsku podr\u0161ku<\/li><\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">Upravo ove razloge Daniel H. Pink pominje u svojoj knjizi \u201eDrive\u201c, ali i ne\u0161to starija teorija Samoodre\u0111uju\u0107e motivacije koncipirane od strane dva psihologa Ri\u010darda Rajana i Edvarda Disija.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Meni se \u010dini da je upravo to neka vrsta \u201erecepta\u201c (ako uop\u0161te postoji recept za rad sa ljudima) koji nam mo\u017ee pomo\u0107i da uposlimo motivaciju zaposlenih.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Prva i klju\u010dna stvar je <strong>autonomija u poslu<\/strong>, odnosno da se kontrola o tome \u0161ta \u0107e se i kako raditi \u0161to vi\u0161e preda u ruke samog zaposlenog. Naravno, najva\u017eniji posao menad\u017eera jeste da rad sektora usmerava ka ostvarenju ciljeva u skladu sa strategijom i to za sada treba da ostane tako, ali preporuka je da se na neki na\u010din uklju\u010de i \u010dlanovi tima. Ukoliko su uklju\u010deni u dono\u0161enje odluka o planovima rada sektora ili svoje pozicije, ve\u0107a je verovatno\u0107a da \u0107e ose\u0107ati posao kao svoj, a tada se i stvara \u201egorivo\u201c za intrinzi\u010dnu motivaciju koja poma\u017ee da se ostvare najbolji rezultati. Ovde zapravo podsti\u010demo neki vid internog preduzetni\u0161tva u posao pojedinca i odgovornost prema kompaniji.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">U ovakvom sistemu zaposleni ima priliku i da uskladi svoje li\u010dne vrednosti sa ciljevima svoje pozicije ili sektora, \u0161to je dodatno va\u017eno u podsticanju intrinzi\u010dne motivacije.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Na ovakav na\u010din dolazimo do koncepta koji obe teorije zagovaraju, a to je \u201eposao kao igra\u201c. Ako imamo ve\u0107u autonomiju imamo priliku da posao koncipiramo tako da bude vi\u0161e u skladu sa na\u0161im snagama i preferencijama \u0161to mo\u017ee rezultirati pove\u0107anjem zanimljivosti zadataka i pove\u0107anom motivacijom za rad. Edvard i Ri\u010dard to govore eksplicitno u vidu \u201epotrebe za igrom na poslu\u201c, dok Daniel u jednom delu knjige opisuje Sojerov efekat posla, kada je obi\u010dno farbanje ograde pretvorio u igru (vi\u0161e o tome ima u knjizi).<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img decoding=\"async\" width=\"1022\" height=\"295\" src=\"https:\/\/bcoaching.online\/wp-content\/uploads\/2020\/11\/sl2.jpg\" alt=\"\" class=\"wp-image-4144\" srcset=\"https:\/\/bcoaching.online\/wp-content\/uploads\/2020\/11\/sl2.jpg 1022w, https:\/\/bcoaching.online\/wp-content\/uploads\/2020\/11\/sl2-300x87.jpg 300w, https:\/\/bcoaching.online\/wp-content\/uploads\/2020\/11\/sl2-768x222.jpg 768w\" sizes=\"(max-width: 1022px) 100vw, 1022px\" \/><\/figure>\n\n\n\n<p class=\"wp-block-paragraph\">Era znanja u kojoj se uveliko nalazimo stavila je poseban akcenat na znanje i u\u010denje odnosno na razvoj zaposlenih. U prirodi \u010doveka je da se konstantno razvija, a to su obe teorije, ali i na\u0161i programeri istakli kao izuzetno va\u017enu potrebu \u2013 <strong>potrebu za kompetentno\u0161\u0107u<\/strong>.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Potreba za kompetentno\u0161\u0107u ne dolazi sama od sebe. Naime po Samoodre\u0111uju\u0107oj teoriji kompetentnost nam ipak daje odre\u0111enu vrstu kontrole nas sopstvenim \u017eivotom i radom. Logika je takva da ukoliko znamo vi\u0161e i posedujemo sofisticiranije ve\u0161tine ve\u0107a je verovatno\u0107a da \u0107emo izgraditi \u017eivot onakav kakav \u017eelimo da \u017eivimo. Tako koncipirano, potreba da budemo kompetentni za svoj posao jeste prirodna potreba \u010doveka koja \u010deka da bude ispunjena.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Ako gradimo takav posao u kom mo\u017eemo da u\u010dimo i razvijamo se, korak smo bli\u017ee do ve\u0107e motivacije.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">I na kraju &#8211; Za\u0161to radim to \u0161to radim, odnosno <strong>svrha<\/strong>. Svrha nekako predstavlja osnovu i temelj prethodna dva stuba motivacije i komponentu koja nam pokazuje da ljudi zapravo imaju potrebu da integri\u0161u svoj posao odnosno uticaj na sistem u svoj self koncept. Vi\u0161e nije dovoljno, iako je izuzetno va\u017eno, da znamo&nbsp; \u0161ta je na\u0161 opis posla i o\u010dekivani rezultati nego kakav zapravo mi uticaj imamo na sistem onim \u0161to radimo i koliko se to uklapa u na\u0161u \u017eivotnu misiju. &nbsp;<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Upositi motivaciju zaposlenih je in\u017eenjerski posao jer zahteva pa\u017eljivo kreiranje mikro i makro okru\u017eenja zaposlenih. Trebalo bi krenuti od kulture i zapitati se, koliko nam ona poma\u017ee u ovom poduhvatu i \u0161ta bi trebalo da menjamo da bismo se pribli\u017eili makro okru\u017eenju koje podsti\u010de autonomiju, kompetentnost i svrhu. A kada smo uradili taj doma\u0107i zadatak sledi da budemo prvenstveno otvoreni da \u010dujemo od na\u0161ih \u010dlanova tima o tome \u0161ta njih pokre\u0107e u poslu i \u0161ta bi ih dodatno motivisalo. Tek onda je na redu korak in\u017eenjerstva prvenstveno njihove uloge i posla tako da vi\u0161e odgovara potrebi biznisa i zahtevima \u010dlanova tima.
