Me\u0111utim, to uti\u010de na va\u0161e poslovanje vi\u0161e od okvira ili praksi skaliranja koje koristite. Pa za\u0161to ne obratimo vi\u0161e pa\u017enje na ovaj faktor?<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Poverenje je ne\u0161to \u0161to je svojstveno na\u0161em DNK. Saradnja je uvek bila klju\u010dna za opstanak na\u0161e vrste. Poverenje u druge je korisno i za pojedinca i za kolektiv, posebno u vremenima rizika i neizvesnosti.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">U globalnom istra\u017eivanju izvr\u0161nih direktora PwC-a iz 2016. godine, 55% generalnih direktora je reklo da nedostatak poverenja predstavlja pretnju rastu njihove kompanije. Me\u0111utim, oni veruju da se nisu ne\u0161to previ\u0161e potrudili da ovo poprave. Uglavnom zato \u0161to nisu sigurni odakle da po\u010dnu. Po mom iskustvu, lideri identifikuju izazov, ali \u010dinjenica da nemaju opipljive alate im ne dozvoljava da osete lagodnost u vo\u0111enju ljudi u tom pravcu.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Sa druge strane, previ\u0161e godina smo kompanije videli kao ma\u0161ine koje proizvode rezultate, a ne kao slo\u017eene dru\u0161tvene i ljudske sisteme.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">U vremenima eksponencijalnih promena, klju\u010dno je razumeti \u010dime se treba pozabaviti i \u0161ta se mo\u017ee u\u010diniti bolje da bi se stvorile odli\u010dne organizacije i odr\u017eivi ljudski sistemi. Izgradnja ili gubitak poverenja se stalno de\u0161avaju i na razli\u010dite na\u010dine. Mu\u017e, prijatelj, poslovni partner, kolega sa posla, itd. U svim slu\u010dajevima postoji zajedni\u010dki faktor: mozak reaguje na isti na\u010din gde god da se nalazite.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Prva stvar koju treba da shvatite je da je u ve\u0107ini slu\u010dajeva gubitak poverenja pra\u0107en gubitkom ugleda ili mo\u0107i. I tu se aktivira odre\u0111eni deo mozga koji se zove amigdala. On osloba\u0111a visok nivo kortizola, smanjuje oksitoksin (hormon sre\u0107e) i druge hemikalije i stavlja vas u stanje pripravnosti.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">\u0160to je ve\u0107i gubitak presti\u017ea ili mo\u0107i, to je ve\u0107i nivo kortizola. Kao rezultat toga, vi\u0161e ne mo\u017eemo biti objektivni. Ne razmi\u0161ljamo na na\u010din na koji mislimo kada su nivoi oksitoksina visoki jer prolazimo kroz sre\u0107an period u na\u0161im \u017eivotima. GLaville i Matthew A. Andersson &#8211; Univerzitet u Ajovi, i drugi<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Svi su isprepleteni, a kada je jedan pogo\u0111en, to mo\u017ee uticati na druge. To zna\u010di da kada je poverenje na niskom nivou, na\u010din na koji se povezujemo sa drugima i na\u0161a percepcija sveta se menja, \u0161to zauzvrat mo\u017ee uticati na na\u0161e fizi\u010dko i mentalno blagostanje.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Iz organizacione perspektive, ovaj odnos mo\u017ee izgledati slo\u017eeniji, ali na kraju sve tri oblasti funkcioni\u0161u na isti na\u010din. Ako izgubite poverenje u osobu ili tim, to \u0107e uticati na na\u010din na koji se povezujete sa njima, \u0161to zauzvrat uti\u010de na koli\u010dinu i kvalitet informacija koje teku izme\u0111u vas i druge osobe ili tima. Pad informacija \u0107e jasno uticati na \u0161anse va\u0161e organizacije da br\u017ee reaguje na tr\u017ei\u0161tima.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Iz socijalne perspektive, postoje i promene u va\u0161oj neverbalnoj komunikaciji. Va\u0161e lice \u0161alje preko 2.000 mikro-izraza u sekundi koji su neprimetni za svesni um, ali ih mozak druge osobe mo\u017ee osetiti.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Zamislite da morate da isporu\u010dite poruku timu u koji nemate poverenja. U ovom slu\u010daju, telesni signali \u0107e se razlikovati od va\u0161e verbalne komunikacije, tako da bi mozak druge osobe to prepoznao i automatski \u0107e stvoriti manje empatije za situaciju i poruku. Dodatni uticaj je da druga osoba ne veruje va\u0161im informacijama \u010dak i ako ne zna za\u0161to. I sve to bez va\u0161eg znanja!<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Ovo se zove &#8222;ispad&#8220; i doga\u0111a se kada se neverbalni signali ne poklapaju sa verbalnom porukom.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Jedan od alata koji mo\u017eete koristiti za procenu uticaja poverenja u organizaciju je kola\u010d od 5 nivoa agilnosti. Razvio sam ovaj alat kao deo moje teorije agilnosti preduze\u0107a. Buhler, Vode\u0107a eksponencijalna promena i Univerzitet za agilnost preduze\u0107a<\/em><\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Pet tipova agilnosti je model za razumevanje razli\u010ditih tipova prilagodljivosti po\u017eeljnih u organizaciji i uticaja razli\u010ditih faktora, kao i za kreiranje delotvornih planova za promene. Mesta sa niskim poverenjem komuniciraju re\u0111e, koriste\u0107i indirektne na\u010dine, i imaju iskrivljenu stvarnost zbog potencijalno visokog nivoa kortizola i drugih hormona u mozgu. Ovo direktno uti\u010de na pona\u0161anje.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Prvi simptom koji se javlja kada se istina promeni obi\u010dno je promena dru\u0161tvenog pona\u0161anja (<strong>socijalna agilnost<\/strong>). Ljudi po\u010dinju da se pona\u0161aju druga\u010dije, ne ose\u0107aju se bezbedno i vi\u0161e paze \u0161ta govore ili rade.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Kada nekome ne verujete, koristite vi\u0161e indirektnih nivoa komunikacije. Odnosno, radije biste mu poslali poruku nego razgovarali licem u lice.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Ovo usporava protok informacija u kompaniji, smanjuje odzivnost organizacije (<strong>Agilnost ishoda<\/strong>) i direktno uti\u010de na budu\u0107e proizvode, usluge i inovacije (<strong>Tehni\u010dka agilnost<\/strong>).<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Zauzvrat, u organizacijama u kojima je nivo kortizola kod zaposlenih vi\u0161i, te\u017ee im je da vide ili saose\u0107aju sa perspektivama drugih. Ovo obi\u010dno dovodi do vi\u0161e sukoba i ve\u0107e udaljenosti izme\u0111u razli\u010ditih timova u va\u0161oj organizaciji.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Va\u017eno je obratiti pa\u017enju na to kako ljudi komuniciraju unutar i izvan timova, uporediti te na\u010dine sa drugim oblastima organizacije i redovno proveravati koliko se ose\u0107aju bezbedno (psiholo\u0161ka bezbednost). Ne zaboravite da je tako\u0111e od vitalnog zna\u010daja da pregledate procese kompanije. Trebalo bi da imate procese koji se mogu menjati na zajedni\u010dki na\u010din (<strong>strukturna agilnost<\/strong>), ali uvek treba i te\u017eiti poverenju kao osnovnoj vrednosti.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Kada radim sa konsultantima za liderstvo \u0161irom sveta, obi\u010dno preporu\u010dujem fokus na \u017eeljenu promenu pona\u0161anja umesto isklju\u010divog merenja poverenja. Lak\u0161e je i br\u017ee se odre\u0111uje.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Jo\u0161 jedan krucijalan faktor je sposobnost da se kvantifikuje uticaj poverenja. Ovde je cena ka\u0161njenja va\u017ean element koji treba uzeti u obzir. Kad god je mogu\u0107e, trebalo bi da merite poverenje u smislu njegovog finansijskog uticaja. Dobar pokazatelj je koliko dugo je odgovor osobe kasnio upotrebom indirektnih sredstava komunikacije. Nekoliko eksperimenata je pokazalo da percepcija vi\u0161e svrhe stimuli\u0161e proizvodnju oksitocina i poverenja, \u0161to sni\u017eava nivoe kortizola i dovodi do boljeg povezivanja me\u0111u ljudima.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Jo\u0161 jedan aspekt na kojem radim sa liderima u <strong>eksponencijalnim organizacijama<\/strong> (gde se sve mo\u017ee radikalno promeniti iz jednog trenutka u drugi) jeste da oni razumeju da dobar lider nije onaj koga ljudi bezuslovno slede, ve\u0107 onaj koji mo\u017ee dati novo obe\u0107anje nakon \u0161to je staro obe\u0107anje prekr\u0161eno zbog promene okolnosti.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Zamislite da ste dali obe\u0107anje svojim zaposlenima i situacija se radikalno promeni. Mnogi lideri su suo\u010deni sa <strong>prekr\u0161enim obe\u0107anjem<\/strong> i padom harizme i samopouzdanja svojih zaposlenih.
